Abstract
This study explores the multifaceted impact of the COVID-19 pandemic on remote work within the insurance industry, shedding light on organizational dynamics and managerial strategies. The sudden shift to remote work during the pandemic prompted unprecedented challenges and opportunities, necessitating an investigation. The central research question focuses on how managers navigate challenges to ensure productivity and customer service when overseeing employees working remotely in the life insurance sector.
The study utilised an interpretivist paradigm to conduct an exploratory study, acknowledging the subjectivity of performance measurement and customer service within contextual settings. The qualitative research design utilized semi-structured interviews to explore remote team management in the insurance industry, during COVID-19. Participants were purposively identified and data was collected using virtual interviews with managers and staff in the insurance industry. Data was analysed thematically and themes pertinent to the research question emerged.
At the individual level, findings reveal that the success of remote work hinges on autonomy, confidence in decision-making, goal alignment, and motivation. Emphasizing performance measurement that focuses on goal achievement and continuous improvement emerges as a cornerstone of effective remote work management.
Shifting the focus to team dynamics, team performance is identified as equally critical, thriving on effective collaboration, information sharing, and trust. The definition of clear team goals, coupled with trust among team members, fosters a sense of unity and purpose. Effective communication plays a central role in maintaining high levels of productivity.
Motivation, an intrinsic driver, influences not only individual performance but also team performance. Managers play a pivotal role in motivating their teams by recognizing individual contributions, addressing underperformance constructively, and fostering positive attitudes. Comfort within teams emerges as an underpinning factor of team performance. Organizational support, including office setup assistance and well-being initiatives, plays a significant role in boosting team morale. This recognition of the importance of organizational support extends beyond performance metrics, acknowledging the broader impact on employee well-being.

The study underscores the necessity for organizations to adapt to the evolving landscape of remote work to reap its benefits while ensuring employee well-being and sustained productivity. The main limitation of the study was the small sample size, while appropriate for an exploratory study, caution should be exercised against industry-wide applications of these conclusions. Future research with larger and diverse samples incorporating quantitative perspectives is warranted to enhance generalizability.
